HR’s Impact on Culture—And What’s Gen Y Got to Do With It?

Recently, ChapmanCG and AIA co-hosted another HR Leader Networking Section in Hong Kong. Chaired by Ben Davies, the group discussed how HR leaders can generate the highest level of influence and impact on the culture of an organisation in the context of Generation Y. There were contributions from Regional HR Leaders across various industries, like Asurion, Bupa, CBRE, Crown Worldwide, General Electric, Generali, Husky, Jardine Matheson, MetLife, Moody’s, Morgan Stanley, Munich Re, RGA, Telstra, Tesco, and ZIM.

There were many comments on how HR could influence the culture of an organisation, but these were the three main themes:

  • Strategies around people capability and culture must be supported by Exco and CEOs. Organisations should not only chase after numbers and results, but focus on growing and developing their people through empowerment and human capital strategy.
  • Work culture should be led by leaders at different levels, and also by leaders who were groomed internally. Your employer brand can be differentiated through bringing in the right people and allowing them to grow.
  • Exco and CEOs should own talent management projects and initiatives that allow high potentials to be visible to the board and to top levels of organisations. Generation Y talent wants to challenge themselves and it gives opportunities for top management to understand leadership evolution and innovation from this particular talent pool.

There were also discussions on Generation Y’s impact on culture. Most of the comments centered around these three ideas:

  • While some selection processes can be quite rigorous, the right processes help to bring in the right talent for a particulare culture. The use of assessment tools, behavioural interviews and role-play interviews are becoming more common. And most agreed that this was a good thing.
  • HR leaders said they are seeing Generation Y talent who want more than just a “job” from an organisation. They want careers, experiences and are comfortable with leaving one organisation to gain that experience, only to return at a later point. While this may seem odd on the surface, it provides a rich opportunity for the returning employee to contribute a different way of thinking to a specific organisation.
  • Creating a culture that suits millennials is vital. It’s impossible to provided everything to everyone–millennials are demanding a stronger work/life balance, more growth opportunities, and fast-track careers–however, organisations and and should prioritise. Most HR leaders in attendance agreed it should be providing growth careers as deepening talent pipeline has proven to be critical and useful.

Impacting corporate culture in the context of Generation Y has been a hot topic and we truly appreciate the contributions from the attendees. Companies are putting more attention to future talent and, for Asia in particular, nurturing local but international leaders is a top agenda item for most companies. CEO

Ben Davies is the CEO at ChapmanCG and is responsible for the continued expansion of the business globally.

He has played a pivotal role in driving ChapmanCG’s rapid growth across the Americas, EMEA and the Asia Pacific. Ben’s previous experience included leading senior executive search assignments for top multinationals in EMEA, North America and the Asia Pacific for ChapmanCG and prior to that, for the London office of Korn/Ferry International. His global mandate includes enhancing ChapmanCG’s ties with global client headquarters in EMEA and North America.

Ben is passionate about best practice executive search and recruitment methodologies and processes. As a result, he has a heavy focus on driving innovation internally at ChapmanCG. He also advises key clients as they build their businesses internationally, and in particular across rapid-growth and emerging markets.

Ben studied Sports Science at the University of Wales, Cardiff. He has successfully completed ultra-marathons in Mongolia and Ecuador.

Odilia Poon

Executive Advisor

Odilia is an Executive Advisor with ChapmanCG based in Hong Kong. She supports the Asia Pacific team to build relationships with CHROs and global HR leaders across the Asia Pacific, with a particular focus on Greater China, including Hong Kong and Taiwan.

Odilia lived and worked in China for 13 years before her relocation back to Hong Kong in 2013. Whilst in China, she established operations for two international recruitment companies, growing both businesses to a sizeable scale.

With a background in marketing, operations and management consulting, Odilia has held prominent regional management positions with several leading international organisations, including Carlsberg, Pepsi-Cola and Rothmans International. She has extensive experience managing large global teams, with a focus on delivering Human Resources and recruitment solutions.

Having earned a Master of Science in Marketing Management from the University of Salford in the UK, Odilia also obtained a Bachelor of Arts in Business Administration from the University of East Asia, Macau. She speaks fluent English, Mandarin and Cantonese and has lived and worked across the Greater China markets of China, Hong Kong and Taiwan.

Director

Ringo is a Director with ChapmanCG and is based in Hong Kong. His role involves in-depth research and analysis to seek out high-calibre HR talent across the Asia Pacific region, with a particular focus on Hong Kong and North Asia. He also assists the group in the design and delivery of strategic internal projects involving process and operation development.

Before joining ChapmanCG, Ringo did several internships as a business analyst and photographer. He holds a Master’s Degree in Management and Organisational Analysis from the Warwick Business School, as well as a Bachelor’s Degree in Marketing.

Outside of work, Ringo enjoys travel, outdoor activities and photography. Prior to his study abroad, he was one of Hong Kong’s top competitors in athletics.

Director

Tracy is a Hong Kong-based Director with ChapmanCG. Through significant in-depth research and leveraging regional and global HR contacts, she identifies HR talents across Asia Pacific for strategic HR appointments, with a spotlight on HR leadership roles across all sectors in markets including Hong Kong, Thailand, Vietnam, China, Malaysia and Singapore.

Prior to joining ChapmanCG, Tracy worked for a leading national education firm where she was responsible for client management and business development, with a strong focus on both regional and global hiring. She managed the end-to-end onboarding process of high-caliber candidates, while overseeing the consistency of corporate branding. Her passion to foster strong client relationships, combined with a focus on economics, helped to drive revenue growth across tangential markets in her previous employment.

Before relocating to Hong Kong, Tracy resided in Singapore, and she holds a Bachelor’s Degree in Economics from the National University of Singapore. She is an avid traveller and has backpacked across Europe and the US, and has also visited other regions. Passion mixed with compassion aptly sums up her outlook towards life.
